We are increasingly seeing organisations focus on both the quantity, and importantly the quality of appraisal discussions that their managers and staff take part in. In the NHS, 2009 staff survey results suggested that whilst 69% of staff reported having appraisals, only 31% felt that the discussion was well structured in that it improved how they worked, set clear objectives and left them feeling that their work was valued. (source: NHS Staff Survey National Briefing, 16th March 2009). We can help you to increase both of these figures, though a tool to help managers understand their development needs and start to develop higher level appraisal skills. We have recently undertaken independent research, with expert competences researcher Geoff Malin, to build a “Great Appraiser” competency framework and associated 360 degree feedback process. The framework differentiates the personal behaviours and competences that an effective appraiser in the NHS needs to demonstrate. The framework does not seek to measure the technical knowledge about, for example, KSF or appraisal policies, but rather the vital knowledge, skills and behaviours that underpin the key parts of the appraisal discussion:
